From Potholes to Private Equity: Henry’s Story

I didn’t start out with a plan to build a national company. I started with a minivan, a few buckets of cold patch asphalt, and the desire to build something of my own.


After working in the grain industry for companies like Bunge, Pillsbury, and ConAgra, I moved to Charlotte in 1981 and spent over a decade as a commodity broker. I learned how markets work. I learned how people think. But eventually, I got tired of having no voice in decisions that affected my life.

In 1991, my wife Mary took a job with a company selling asphalt products. When I joined her, I quickly realized we could do it better. So, we bought our own materials, pulled the seats out of her minivan, and started filling potholes for local commercial clients, just the two of us.

That was the start of Pavement Exchange Group. Over the next 31 years, we grew it into a national asphalt and concrete service company trusted by brands like Darden Restaurants, JLL, Extra Space Storage, and Cracker Barrel. We operated across 48 states and parts of Canada, managing thousands of vendor partnerships and millions in infrastructure projects.

In 2022, I sold the company to private equity. When it sold again in 2024, I stepped away with pride, knowing I had built something that outlived me.
 

Now, I help other leaders build the same kind of durable, values-driven success.


I spent three years as a Vistage member and experienced firsthand how the right structure, support, and conversation can change the trajectory of a business, and a life.


Today, I lead a Vistage CEO peer advisory group in Charlotte, North Carolina. I bring my years in the trenches, my strategic perspective, and my belief in leading with clarity, courage, and community to help other business owners do what I’ve done, and more.

At Pavement Exchange Group, our core values were non-negotiable. They weren’t slogans, they were standards. We used them to decide who we hired, who we worked with, and how we held ourselves accountable. If someone didn’t reflect those values, we didn’t move forward.

 

That’s how I built trust with clients and loyalty with employees.

 

I also believe in giving people the tools to succeed. We used EOS® to bring clarity. We brought in communication coaches to help our teams collaborate better. We invested in technology that empowered people to do their best work. Because if you want a team that stays and thrives, you need more than pay and perks—you need to build a culture where they grow and feel like they belong.

 

The grain business taught me speed, trust, and execution. But the paving business taught me heart. And over the decades, I’ve come to believe this: If you want long-term success, don’t just lead for results. Lead to make people better. That’s what I try to do—whether I’m coaching, advising, or leading a room full of CEOs.
